 Ser RRHH es ser un socio estratégico para la empresa y su gente

En el contexto del Día Internacional de RRHH, quisiera compartir un poco sobre mi perspectiva y experiencia como VP de Recursos Humanos en Kushki.

Muchas definiciones se le han dado en el transcurso de los años al concepto de Recursos Humanos, tal vez la más significativa sea la de gestionar el talento de quienes forman parte de una organización. Pero, ¿cómo definir el gestionar los talentos? La respuesta más exacta sería centrarnos en el empleado, su perfil, sus aptitudes, sus necesidades y combinarlas con los beneficios y aportes que una empresa pueda brindar para su desarrollo, así como el aporte que cada empleado le puede traer a la empresa.

Kushki ha sido todo un desafío en ese aspecto. Cuando me incorporé a la empresa como VP de Recursos Humanos, no pensé en todo el crecimiento que se avecinaba en tan poco tiempo. Partimos siendo 78 personas al cierre de 2019 y hoy ya vamos en más de 270, con proyecciones de cerrar el año 2021 en más de 500. Todo un desafío para cualquier equipo de profesionales del área, un desafío que agradezco poder compartir con un maravilloso equipo de trabajo que día a día supera todas las expectativas.

Más allá de los números, trabajar en una compañía regional como Kushki me ha enseñado muchas cosas: a conocer diferentes culturas de países, saber identificar perfiles que calzan con el rápido crecimiento y a crear y fortalecer una cultura empresarial, con sus principios y valores, logrando encajar la personalidad de cada miembro con la personalidad de la empresa.

Ser parte de Kushki te entrega la oportunidad de crecer profesionalmente en un ambiente dinámico y ágil, que cambia día a día y te exige cosas diferentes a medida que la empresa va progresando. Si me preguntan por los beneficios de pertenecer a una gran familia como Kushki, los resumiría en estos:

Capacitación constante

En Kushki, sabemos que el conocimiento y el estar aprendiendo siempre son claves para un buen trabajo. Por eso, hacemos capacitaciones constantes, ya sea de temas relativos al ecosistema de pagos, como Compliance o Gobierno Corporativo, o certificaciones técnicas como AWS, o de tópicos de desarrollo personal, como aprender a hablar en público o saber más de oratoria.

Calidad de vida al 100%

Para trabajar bien, hay que vivir bien. En Kushki ponemos como prioridad la calidad de vida de las personas. Los viernes, trabajamos medio día, también intentamos proveer instancias de distracción o ejercicio, como clases de zumba y de fitness semanalmente, o campeonatos de poker virtuales para compartir juntos, y siempre existe en el día a día un honesto interés por el otro y su bienestar. Así, todos rendimos mejor al minuto de trabajar, porque el bienestar del equipo se traslada a grandes resultados.

Onboarding a prueba de todo

Para nosotros, gran parte del crecimiento ha sido en medio de la pandemia, por lo tanto, la pregunta ha sido cómo lograr que una persona se sienta totalmente empapada con la cultura de la empresa, pero en modo virtual. Desde entonces, hemos desarrollado un programa de onboarding muchísimo más sólido que el presencial. Con nuestras inducciones, nos aseguramos de que la persona entienda a cabalidad cómo funciona Kushki y cómo puede aportar, y que desde el inicio de sus labores tenga la oportunidad de conocer e interactuar con muchos miembros del equipo para que sepa que hay una gran familia detrás de la pantalla.

Comunicación fluida

En Kushki, la transparencia es importante. Nos interesa que todos puedan expresarse y hablar de sus ideas con naturalidad. Para compartir información relevante, responder preguntas y solventar dudas, cada mes realizamos un Town Hall, donde se reúne toda la empresa y nuestro CEO y Presidente responden todas las preguntas que puedan surgir, con total libertad. Así, nos aseguramos que haya un flujo de comunicación transparente.

Hace poco me crucé con un meme que buscaba definir al área de Recursos Humanos y que decía lo siguiente: Recursos Humanos, el “unofficial” planificador de eventos, abogado, profesor, pacificador, planificador de carrera, detective, terapista; me causó gracia pero me sentí completamente identificada, y creo que la pasión de trabajar en esta área nace de eso, de poder existir por y para la gente, de fungir el rol que necesiten que funjamos en distintos momentos y de poder disfrutar de ver a la gente crecer, desarrollarse, ser felices y disfrutar de lo que hacen. Ser un socio estratégico de la empresa en el crecimiento exponencial y ser un socio estratégico de la gente para asegurar que su camino y el de la empresa sean lo más exitosos posible.

This is how to be an engineer in Kushki

In Kushki we want to connect Latin America with payments, delivering safer, agile and well-designed payment methods. For that to happen, there is a whole engineering team behind which designs our products and cares about all details. In fact, our team is expanding and we recently went to news for trying to triple the number of engineers in our company during this 2021. Today on the blog, we spoke with Jairo Vera, senior developer of the Final Products tribe and Iraida Barreto, software developer for Kushki's engineering team, respectively. Jairo is a professional system engineer and its main activities are to implement new company requirements in code, review systems and correct failures that can affect company services. Iraida, for its part, is an audiovisual and multimedia communicator and is currently completing the career in System Engineering. She is responsible for development stories or, “small parts that make up a product”, as it calls it, to be made reality through code. In addition, it carries a project in the company called Kushki Meetups: a digital space to share knowledge towards the Spanish-speaking tech community, which is transmitted through Kushki's YouTube channel. A Multidisciplinary Challenge For both work in Kushki has been a challenge in their careers, it has made them leave their comfort zone and learn a little more every day. “Being a development engineer in Kushki has been a professional and personal challenge, where daily and daily I find valuable lessons that are based on a knowledge based on collaboration, innovation and respect for a culture of development, which is reflected in each line of code,” explains Iraida. For Jairo, new technologies have been key knowledge. “I have learned back-end using serverless or no server models, and also to manage me with Amazon Web Services that provides cloud services. In the short time I have in Kushki, I can say that you literally learn about everything,” he says. Accelerated Growth The engineering team in Kushki has been rapidly increasing its capacity. Today they are 117 and each week new people enter all countries where the company operates. “I feel a witness to a great story, because every time a new member enters it means that we are growing. This is something very positive for our region,” says Iraida. For Jairo, a key point in Kushki work is that everyone on the team is supported to achieve the proposed goals. “At the beginning, it can be plaintiff because of the technologies used and architecture, but gradually the pace is grabbed,” he explains. Both note that if you are willing to learn and let yourself be surprised by Latin American talent, entering Kushki can be the option for you. “You will work with the latest in software tools and technological infrastructure, which will allow you to accelerate and perfect your knowledge in technical equipment development and leadership processes. You will discover the day to day that is behind a payment platform, and how something that seems so fast and systematic, houses a large number of processes that give you a new vision of how the fintech world works,” says Iraida. Jairo also highlights that Kushki always has new technologies and good practices to deliver quality products. “We never stay static at all,” he says. These are only some of the features of working as an engineer in Kushki. A team that grows week to week with a common goal: developing the best possible products for the final customer. In the digital transformation of telcos, payments gain prominence

Telecommunications or telco companies are known as some leading companies in the path of digital transformation. It is logical: They work with the Internet, with new technologies, helping that all productive sectors can connect at the speed of a click. Access to telcos' services is becoming more and more massive, because according toStatistathere are about 4.6 billion Internet users worldwide The International Telecommunication Union (ITU) ensures that around 97% of the world's population has access to a mobile cellular signal. A F5 Networks report ratifies it and says that telco companies are becoming the digital pioneers and transformers of the business world, with up to 80% of their professionals working on projects of this trend, compared to 69% of the other sectors. But the truth is that, according to experts, this sector also carries risks if not modernized integrally, especially in matters related to payments and with customer attention and satisfaction. The pandemic is not making the situation easier, with a planned growth of the sector that decreased from 6% to 3% with the health impact of the Covid-19. These reductions, according to IDC, could mean losses of up to USD 4 billion in connectivity for the whole of Latin America, only in 2020. Benefits of digital transformation In addition to jumping into the digitization bus, which is a tendency worldwide, it is estimated that a digital transformation process in telecommunications companies can improve EBITDA, that is, gross profit calculated before expenses, by more than 30%. The same happens with consumer satisfaction, which is also notoriously increased by about 30%. In terms of internal affairs of the company, employee satisfaction rises by 50% and reduces operational expenses by more than 50% when making more optimal and efficient use of resources. According to a survey conducted by EY, called Digital Transformation for 2020 and Beyond, 71% of those surveyed from telco companies, believe that process automation is what will guide the path for the digital transformation of their companies. Also, 51% believes that data analytics will be essential. In that, respondents themselves pointed out that legacy and lack of technical skills are the biggest hindrances of digital transformation in their companies. How can fintech and telcos collaborate? With the pandemic and saturation of its market, there is no doubt that telco companies are being challenged in multiple aspects. On the other hand, fintech is a sector that has demonstrated impressive potential, especially in the last year. With these two sectors collaborating, impact is safe. If telecommunications companies take advantage of fintech services and incorporate digital payments in different formats for their services, they can obtain profits in processing fees, operating costs, and even in currency conversions, in the case of companies with a presence in several countries of the globe. From the customer side, having digital payments allows the consumer to ensure the supply of telephone or internet services without being cut-off for forgetting a manual payment, having subscriptions accessing discounts, and defining which payment periodicity he/she prefers, among many other features. It sounds simple and obvious, but the customization of services is more relevant than we all believe, and subscriptions, through debit and credit cards, are gaining space in the world. Generation Z and new customers The consolidation as consumers of millennials, and the appearance of Generation Z (born from 1994 onwards) means that today, a large portion of the current customers of telecommunications companies are digital natives and large internet users. For the same reason, they tend to adopt new technologies early and almost automatically. That's why telcos cannot be allowed to lower the pace of innovation, since with the high competition, which will increase even more with the arrival of the 5G network, numerical portability, and all facilities for changing from a company today, it is not feasible to leave digital trends aside, because that would make them obsolete in the market rapidly quickly. It is proven that a good payment experience and good attention help to keep the customer happy and gain loyalty, so implementing a digital payment system that incorporates customizable subscriptions and recurrences is a good alternative for telcos. A gain for both sides In an industry such as telecommunications on is, where changes are constantly approaching, it is important to choose a good partner, that delivers the services necessary to not lose the customer. There, fintech have much to contribute to telcos, to be able to stay competitive, to improve the experience and go hand in hand with all the advances that are coming in the industry.

Progress of fintech bill in Chile

Last week, was presented in Chile the preliminary draft of the Fintech Law that had been in the works for some months in the country was introduced in the country. This, in line with other Latin American countries, such as Mexico and Brazil, that since 2018 onwards, have already launched their regulations in the matter. Fintech laws seek to deliver a legal framework for all companies of this type that operate in countries, which have started to increase rapidly. In the region, a special growth of this industry has been seen, with more than 1,075 fintech companies in total. Of all, Brazil is the strongest: it has 489 entities and a raised capital that reaches USD $6.200 million. Regulation in Chile For almost two years now, Chile had been talking about implementing a Fintech Law. In 2018, the Commission for the Financial Market (CMF) began to organize instances of consultation and discussion with industry actors, such as FinteChile, where they had the advice of different professionals and the Inter-American Development Bank (IDB). The definitive commission, composed of professionals Ana María Montoya and Rosario Celedón, delivered the preliminary draft fintech regulation for Chile some days ago. The document proposes to legislate collective financing platforms or crowdfunding, and alternative transaction systems, among other entities related to the stock market. In simple words, the regulatory perimeter includes these figures: Platforms of collective financing or crowdfunding: This is a physical or virtual platform where those who have investment projects or financing needs, disseminate their projects and contact those who have resources available for those needs. An example would be Cumplo or RedCapital. Alternative transaction systems: This is the physical or virtual place that allows its participants to list or trade public offer financial instruments, and that is not authorized to act like a stock exchange or products exchange. This includes all entities that manage resources from third parties for the purchase of a security. Order routers and financial instrument intermediaries: Refers to receiving and channeling orders from third parties to purchaseor sell financial instruments to securities intermediaries, stockbrokers brokers, etc. Custodians of financial instruments: Explained as holding financial instruments on its own behalf or on third parties, or keeping money or foreign currency on their behalf. Any company that keeps something for you, for example, a company that holds cryptocurrencies, fits within this category. Credit advisers: Those who deliver recommendations to third parties respecting payment capabilities of persons or institutions. Companies that generate assessments or risk scores. A boost for innovation For the design of Chilean fintech regulation to allow promoting innovation, entrepreneurship, financial inclusion, the development of new sources of financing and the increase in competition, the Fintech bill in Chile is based on five basic pillars: Proportionality, with differentiated and proportional demands according to the inherent risks of each entity's activities. Neutrality, without regulatory asymmetries between companies that use more and those that use less technology. Integrity, for the regulation applicable to crowdfunding to comply with its purpose, must regulate services connected to the platform. Flexibility, that must allow for different business models to co-exist and that these can change in time, without adapting the law. Modularity, where regulation must recognize that the service traditionally rendered can be broken down with technology, and therefore there can be service providers who only perform a component of the value chain. The preliminary draft law must still continue to be discussed and become a formal draft that is submitted to Congress, where it must pass through the corresponding representatives' houses, so it could take some time before enacting the final legislation. Updates in other countries In Mexico, there is a Fintech Law since 2018, which mainly regulates e-payment funds and crowdfunding institutions. Some months ago, they began implementing a regulatory sandbox, which is an experimental space that allows testing financial services in a framework that is controlled and approved by regulators. In January of this year, the National Banking and Securities Commission (CNBV in Spanish) had already received five requests to operate under the sandbox model, of which three are in process and two have ceased and desisted. Another country that has a regulatory sandbox, but is still without official Fintech law, is Colombia, called La Arenera, and is implemented by the Financial Superintendence. About four months ago, they announced that pilots with crypto assets in the sandbox could be made. Some alliances that had approval were Banco de Bogotá with Bitso, and Bancolombia with Buda, who will have the possibility of testing their models from March onwards.
